What can – and cannot – a personality profile tell us about retention?
Some personality traits are associated with turnover, but a profile cannot predict who will resign. Three fit questions worth discussing early.

Turnover does not have a single cause
Employee departures are shaped by personal, role, leadership, organisational, and labour-market factors. The manager relationship can matter, but “people do not leave jobs, they leave managers” is a misleading either–or claim.
A personality profile can inform a development conversation. It is not an early-warning system and cannot identify who will resign.
Personality traits show statistical associations with turnover intentions and actual departures. These relationships are generally modest and do not allow reliable prediction at the individual level. A leaver saying in hindsight that their departure was preventable is also not a measure of prospective predictive accuracy.
Turnover costs differ across organisations
Replacement costs may include recruiting, selection, onboarding, vacancy time, and temporarily lost performance. The 50–200% range is widely cited, but it is not a universal average for mid-level managers. Role, labour market, and local processes all affect the figure.
A local cost model is more useful: how long is the role vacant, how much leadership time does selection consume, and when does a new hire reach expected autonomy?
Three fit questions
1. Do role demands and work preferences fit?
Personality can help frame which environments may feel easier or harder to sustain. Role demands should still come from job analysis, and workload should be assessed directly. No single dimension determines performance, fatigue, or suitability.
2. Are the working agreements between manager and employee clear?
Different preferences for planning, communication, or decision-making may become tension when expectations remain implicit. A profile does not predict conflict. It can prompt specific questions: how much planning detail is needed, when can the process change, and how should risks be raised?
3. Are personal and organisational values aligned?
Value fit should be examined through actual organisational norms, decisions, and direct values evidence. A culture cannot be labelled “low H”, and an individual's score does not establish politics or moral conflict.
Can it be used in selection?
Do not use trita's current development profile to exclude candidates or make standalone suitability decisions. Selection use requires job-specific validation, fairness analysis, and multiple sources of evidence.
Role requirements must come from structured job analysis. A personality profile can, at most, be one source alongside structured interviews, work samples, experience, and motivation – when the instrument has been validated for that use.
What should you watch in an existing team?
A sustained change in initiative, participation, or feedback may justify a supportive conversation. Not every departure has such a phase, and the same change may reflect overload, personal circumstances, or work-design problems.
A difference between self-report and observer report reflects different perspectives, not change over time. Change requires comparable repeated measures interpreted with measurement uncertainty and team-composition changes in view.

The evidence describes average group-level associations. A personality profile is not a diagnosis, does not establish intent to resign, and cannot replace a conversation with the employee.
